How to hire a CEO: 10 questions for the board before an executive search
Before hiring a CEO, the board needs clear priorities, responsibilities, assessment criteria and decision-making. These ten questions help you prepare.

A CEO search often starts with a list. Sector experience. International growth. Transformation. Profit responsibility. Strong networks.
The list can look impressive and still point the search in the wrong direction.
Before hiring a CEO, the board needs to answer a bigger question: what must the next leader achieve? Once that is clear, it becomes much easier to decide where to search, how to assess candidates and how the process should run.
These ten questions will help the board prepare before the executive search begins.
1. What needs to change in the business?
The same CEO title can describe completely different assignments. One company needs growth. Another needs to restore profitability, bring organisations together after an acquisition or find a successor for a strong existing operation.
Define the most important change for the next 12 to 24 months. Otherwise, you may hire an experienced CEO whose background does not match the change ahead.
2. What authority will the CEO really have?
What can the CEO decide? What are they expected to change? Which matters stay with the board or owners?
Experienced leaders judge a role by its room to act as well as its title. If the CEO carries a great deal of responsibility but has limited or unclear authority, that needs to be discussed openly from the start.
3. Which capabilities are essential on day one?
Long requirement lists shrink the market quickly. Decide what the CEO must bring on day one. Be more flexible about experience that can transfer from another sector or company, and about skills that can be strengthened through onboarding or a strong executive team.
Not every preference is a real requirement.
4. Do the decision makers want the same thing?
The board, owners and leadership team may have different ideas about what the next CEO should do.
Those differences are not necessarily a problem, but they need to be clear before candidates are assessed.
5. How will internal candidates be treated?
An internal candidate deserves a process as clear as the external search. Decide who will speak with them, how they will take part and which criteria will be used for comparison.
An unclear internal process can damage trust regardless of who gets the job.
6. Which market should the search cover?
The relevant market is not defined by sector alone. The right experience may come from the same function, a similar company stage or a different ownership model.
If the CEO search extends beyond Finland, agree the location, working model, language requirements and what the organisation can realistically offer an international candidate.
7. What does confidentiality mean here?
Who knows about the search? When can the company name be shared? What can candidates be told at each stage?
Confidentiality can mean different things in different searches. The rules need to fit the appointment and the situation.
8. What evidence will be used to compare candidates?
A CV tells you what someone has done. It does not show how they would work in this role.
Structured interviews, a business case, references and a role-related psychometric assessment can each add something different. Every method should answer a clear question.
9. Who makes the final decision?
Agree who makes the final decision, which interview stages are needed and how candidates will be assessed before the first conversation.
Otherwise, CEO recruitment can become a contest of opinions at the final stage, with the original business need quietly forgotten.
10. What happens after the appointment?
A CEO does not start with a blank page. Decide who is responsible for onboarding, plan the most important conversations for the first 100 days and make the board's expectations clear.
The search is not complete until the new leader understands the role and knows where support will come from.
Is the board ready to start the search?
If the responsibilities, decision process, treatment of internal candidates or confidentiality rules are still open, do not rush into market mapping.
